There is a moment in a lot of careers where frustration starts to creep in.

You’re delivering.

You’re experienced.

You’ve taken on more responsibility.

And yet… nothing changes. No promotion. No new opportunity. No clear path forward.

So, you start asking yourself: “What am I missing?” or worse “What are they not seeing?”

The Frustration No One Talks About

This is one of the most common, and frustrating, moments you will encounter in your career. Because from your perspective, it feels obvious:

You’re performing

You’re consistent

You’re ready

But from your manager’s perspective, something isn’t fully aligned yet. That gap, between how you see your readiness and how they experience it, is where most promotions stall.

The Shift Most People Never Make

Here’s the truth most professional don’t’ get told - performance alone doesn’t earn you that next role. If it did, promotions would be simple.

It’s helpful to view career advancement readiness through P.I.E:

  • Performance

  • Image

  • Exposure

Most people focus almost entirely on one. The people who move forward I their careers understand all three.

My Ah Ha Moments In My Career

Early in my career, I was a high performer.

I delivered results.

I hit expectations

I checked every box on paper.

But I wasn’t getting promoted. Why? Because my image was working against me.

I came across as arrogant.

Defensive when receiving feedback.

Not as open or coachable as I thought I was.

That mattered more than I realized. Later in my career, I corrected that.

My performance was strong.

My image had shifted. I was seen as a leader, a high-potential contributor, someone others respected.

And still… I hit another wall. This time, it wasn’t performance or image.

It was exposure. Not enough of the right people had visibility into what I was doing. I was ready, but not enough decision-makers could see it.

So Where Are You Getting Stuck?

If you’re feeling overlooked, frustrated, or stuck -it’s time to evaluate your P.I.E.

Not emotionally. Strategically.

Performance: Are you consistently delivering at the next level?

Most people overestimate this. You might be doing your current job well. But are you demonstrating capability for the next role?

Ask yourself:

  • Am I solving bigger problems, or just executing tasks well?

  • Am I thinking beyond my role?

  • Am I showing ownership, not just reliability?

Action Step:

  • Start operating 10 to 20% into the next role.

  • Take on higher-level thinking, not just more work.

Image (Your Brand): How do people experience you?

This is where things get uncomfortable. Because your intention doesn’t define your image, your behavior does. You might think:

  • “I’m confident” > others experience arrogance

  • “I’m direct” > others experience dismissiveness

  • “I’m independent” > others experience resistance to feedback

Action Step:

  • Perform a brand audit and identify the gap between perception and reality.

  • Ask for specific feedback:

    • “What am I known for?”

    • “What’s one thing that could hold me back from the next role?”

  • Listen without defending.

Exposure: Who actually sees your work?

This is the most overlooked and often the real blocker. You can be performing at a high level. You can have a strong reputation. But if the right people don’t see it? It doesn’t translate to opportunity. Ask yourself:

  • Does my manager advocate for me in rooms I’m not in?

  • Do leaders outside my immediate team know my work?

  • Am I visible in the right conversations or projects?

Action Step: Be intentional about visibility.

  • Volunteer for cross-functional work

  • Share progress and wins (without bragging)

  • Build relationships beyond your direct team

A Moment of Truth

If you’re not getting the opportunity you expected.. it’s probably not because you’re failing.

But it might be because one piece of your P.I.E is underdeveloped. And until you identify which one, you’ll keep pushing harder in the wrong direction.

What to do next?

Don’t guess. Evaluate!

Ask better questions.

Get real feedback.

Adjust your intention.

Because the goal isn’t just to be ready. It’s to be seen as the clear choice!

Final Thought

Feeling overlooked doesn’t mean you’re stuck. It usually means you’re closer than you think, but missing clarity on what actually moves the need.

Once you see it, you can do something about it!
